How confident are you that leaders are using recognition effectively to reward and encourage safe behaviours within their teams?

Recognition of positive safety performance by leaders helps create a positive and productive safety climate. Leaders who fail to recognise employees for positive safety performance, or do so ineffectually, will struggle to influence their employees to demonstrate helpful safety behaviours.

8,212 participants across six industries rated their leaders’ effectiveness against eight safety leadership competencies as part of a larger Safety Climate Survey. Upwards ratings of safety leadership showed that leaders’ performance was rated lowest for ‘Recognising’, a transactional leadership competency that focuses on recognising and rewarding employees based on the achievement of high safety performance. Specifically, 89% of workers reported that their leader struggled to display effective recognition for strong safety performance and only 1 in 10 workers held positive perceptions of their leader’s recognising ability. This is concerning as ineffective recognition can have unintentional consequences and drive unhelpful safety behaviours that put workers at increased risk.

The integrity and success of most critical risk management systems is often determined by the quality of safety leadership within the business. Not only do leaders need to ensure that the frontline workforce is adequately enabled to implement the appropriate critical controls at the task level, but they also need to support their workers through regular in-field reviews and verifications to ensure controls are present and effective.

Incident reporting is a common feature of workplace health and safety, however trends across incidents are rarely considered. A major Australian utilities company sought to strengthen their approach to the management of high-risk activities through an in-depth review of all incidents that had serious injury or fatality potential (SIFp). The utilities company engaged Sentis to undertake a Meta Incident Analysis (MIA) of 685 incidents and near misses reported over a two-year period. Incidents were classified for SIFp and 114 incidents/near misses progressed to the next stage for a detailed analysis identifying the effectiveness of critical controls and contributing human and local context and organisational factors.

The results indicated that the organisation invested a disproportionate level of resources, time and effort on low consequence incidents. The analysis highlighted issues with attention, supervision and procedures to name a few. In addition, the MIA process uncovered opportunities to strengthen the presence of critical controls in certain high-risk areas.

The data informed the organisation that high-risk work must be designed to accommodate the natural variation in human reliability and that it is important to create “nudges” through risk assessments, critical control verifications and greater engagement of leaders and crews, specifically in critical control management.
